Based on the dual process model and the resource preservation theory, a dual mediation model of the influence of the perceived overqualification on employee adaptive performance from the affective and cognitive pathways was constructed, and the moderating effect of superior developmental feedback on the above relationship was discussed. Through statistical analysis of 378 employee data, the results show that work alienation plays a negative mediating role in the relationship between perceived qualification and employee adaptive performance, while general self-efficacy plays a positive mediating role in the relationship between perceived qualification and employee adaptive performance. Superior developmental feedback weakened the positive effect of perceived overqualification on work alienation and enhanced the positive effect of perceived overqualification on general self-efficacy. This study not only reveals the black box of the process in which perceived overqualification affects the adaptive performance of employees, and enriches the literature on the complex effects of perceived overqualification, but also provides important enlightenment for enterprises to constructively manage employees with perceived overqualification. |
